I recently had the privilege of presenting my new peer-reviewed research paper, “How Dream Teams Become Nightmares: The Apollo Effect in Traditional, Remote, and Hybrid Teams,” at the BEST Conference 2026. The presentation explored a challenge that many organizations face but often fail to recognize: assembling teams of highly talented subject matter experts (SMEs) does not automatically create high-performing teams.

The Apollo Effect, first identified by Dr. Meredith Belbin, describes the paradox in which teams composed primarily of experts experience increased conflict, excessive analysis, competition, and slower decision-making rather than improved performance. While the phenomenon has often been discussed in the context of remote work, my research suggests the problem extends far beyond remote environments.

A key finding from my doctoral research and supporting literature review was that remote work does not create the Apollo Effect. Instead, remote and hybrid environments expose weaknesses that already exist in team design, communication systems, leadership practices, and organizational culture.

More importantly, the findings indicate that the Apollo Effect is increasingly becoming an in-person workplace issue as well. Across industries, organizations continue to pursue highly specialized talent while overlooking the importance of role diversity, communication, collaboration, and psychological safety.

This trend can be observed internationally as college graduates and trade students struggle to secure entry-level and apprenticeship opportunities. Job postings frequently require five to ten years of experience for positions that were traditionally designed to help workers gain that experience. While expertise remains valuable, organizations may be over-relying on established SMEs at the expense of developing future talent pipelines.

The lesson for business leaders is clear: talent alone is not enough. Sustainable success requires intentionally designed teams that balance expertise with diverse roles, effective communication, strong leadership and followership, and a culture built on trust and collaboration.

These findings also align with the themes explored in my book, Remote Work Is Here to Stay: Rethinking Operations Management in the Modern Work Era.

For organizations seeking support in leadership development, remote and hybrid work strategy, operational improvement, organizational design, accessibility, and business growth, Wicked B of the West Business Consulting provides practical solutions tailored to the modern workplace.

As the future of work continues to evolve, one message remains consistent: organizations do not succeed simply because they employ brilliant individuals. They succeed when those individuals are supported by systems and cultures that transform expertise into collective performance.
